The Practice of Leadership and Management as a Nurse
The Practice of Leadership and Management as a Nurse Management is an economic resource to meet objective. It is a social process entailing responsibility for the effective and economical planning and regulations of the operations of an enterprise in fulfillment of the given purpose. Leadership on the other hand is the process of influencing individuals or groups towards achievement of a goal in a given situation. The purpose of this paper is mainly to synthesize differing leadership and management concepts and to apply principles of leadership and management, team building concepts, and organizational theory to nursing clinical practice. This is to ensure quality improvement, ensuring that the financial data is up to date, to ensure minimal risks occur at the health centers and avoid recurrent clinical problems. It is therefore important as a nurse to apply leadership and management concepts to ensure that there is motivation for the good operation under the hospitals. Nursing management is the performance of the leadership functions whilst ensuring the leadership powers are kept in place. This leadership powers include: coercive, reward, legitimate, expert, reference, information and should make sure they are all wrapped and exercised. Nursing management includes all the main functions of management namely: Planning; this includes the forecasting and the selection of objectives with the policies, programs and procedures for achieving them. Nurses should therefore be in a position to plan with clear focus Organizing; this is concerned with decision of work and the allocation of duties, authority and responsibility. This will enable nurses to avoid reoccurring of previous errors. Directing/leading; it involves the guiding and supervising subordinates. The nurses must make sure the subordinates are oriented into the understanding why, guided towards improved performance and motivated to work effectively towards the hospitals goals Controlling; it is the process involved in setting up of standards, the regular comparison of physical events with standards and then taking up the corrective actions. The nursing management is therefore applying this functions and leadership roles especially at the nursing unit. They also have other primary responsibilities of staffing, motivating, communicating, commanding and budgeting among others. Importance of Management and Leadership to Nurse Managers Firstly, it ensure quality improvement by incorporating unity of direction, unity of command, stability of staff which will lead to a sense of belonging and ensures patients are well taken care of. Also it helps by ensuring that the financial data is up to date by employing the principle of authority and responsibility which calls for accountability and prevents misuse of authority. In addition it minimizes risks at the health centers by making sure there are order and a scalar chain of command and conclusively, avoids recurrent clinical problems. Difference between Leaders and Managers leaders generally innovate and develop while managers administer and maintain Leaders focus on people inspiring trust and openness while managers focus on systems and structures and make staffs rely on control Leaders do the right things and keep an eye on the horizon while managers do things right and keep an eye on the bottom line Leaders originate things whereas managers imitate things Leaders change the status quo while managers accept the status quo Management Style and Leadership style The contingency approach or situational approach suggests that there is no one best way to manage and organize but rather, successful managerial decisions options depends upon the situations and circumstances in which such decisions are made. Autocratic leadership style is considered as a classical approach to leadership or dictatorship. It is one in which the managers retain as much decision making authority as possible. Bureaucratic leadership is where the managers manage by the book that is; everything must be done according to procedure or policy. Laissez fair is the one in which the leader provides little or no direction and gives employees as much freedom as possible. All authorities are given to employees and they must determine their goals, make decision and resolve problems on their own. Democratic leadership style encourages employees to perform part of their decisions. Democratic manager keeps his or her employees informed about everything that affect their work and shares decision making and problem solving responsibility. I would therefore apply the democratic leadership style since it will ensure that I consider the subordinates that units for the benefit of the health care and the society at large. II. Application of leadership and management of nursing practice Case Scenario A health care that envisages providing the best and competitive health care facilities must have staff example the charge nurse, sister nurse who are excellent in their chosen disciplines, have strong leadership capabilities, and are comfortable working in the environment. Top managers of the unit should therefore posses distinct characteristics of great leaders, thus being a boon to the health unit and society especially as patients. Also strategic management is believed to spread the realization of organizational objectives. The intensity of global competitiveness in best service requires managers to adopt strategic management and be well versed with the characteristics associated with strategic decisions. Problem Being the nurse in charge of advanced health care institute, there has been problems as a result of poor management and leadership skills. Firstly the employees turnover is high that is the numbers of employees under various department employed per year is almost 100%.Secondly the health care members usually receive orders from various supervisors bringing forth a lot of confusion, the division of labor is poorly done such that some patients may be attended by more than one nurse and the others may fail to be attended. The problems that were previously done are reoccurred therefore making the number of patients to get services to other health care unit .In addition there are a lot of complains from other staff that their remuneration is not fair enough and that the level of job satisfaction is quite low. Plan action Behavioral approach to management; this is based on the perception that those involved in the organization are the predetermining of organizational and managerial effectiveness. It is concerned with understanding of the individual workers with emphasis on motivation, needs, interpersonal relationships and group dynamics. For instance, Douglas Mc Greggor-Theory X and Theory Y .Douglas MC Greggor believed that employees are lazy beings hence managers should use carrot and stick in motivating employees in theory X assumption. In theory Y assumptions Douglar MC Greggor believed that work is like a play and if a play is not interesting the employees will not be interested in the play. With this kind of a system and applying Henri Fayols principles of management that are relevant to principles management, I will ensure that there is fair remuneration, that also there is stability of staff, the principle of unity of command will also be useful by ensuring that members receive orders from on ly one supervisor. The most appropriate leadership style to succumb the problem is democratic leadership style which requires a leader to be a couch that has the final say but gathers information from the staffs before making a decision Steps in resolving this problem Problem recognition Problem definition Planning and design Solve the problem Implement the problem Strategies of leading and managing people Motivation is the process that accounts for an individual intensity, directions and persistence of efforts towards attaining a goal. It is the reasons why employees would want to work hard and work effectively for the organization. To motivate those involved towards a solution requires the elements of motivation which are; ability, level of skills, knowledge about how to complete the task, attitude, fillings and beliefs. By applying the motivation that is content theory and process theory, managers will be able to increase their motivation capacity. To gain effective support, the managers should ensure that they guide and supervise the subordinates accordingly and by way of example. The transfer of information between different people in a business should have a unit of direction to avoid conflict and confusion in authority. Change Theory Change is making things different or doing things in different ways. In most organization, change activities are activated. The modern approach to changes requires organization to be proactive to changes. In nursing management, for instance there are stimulants to changes. The emergence of newly created or reregulations of existing laws, increased in the number of accidents and errors, high level of labour turnover, changes in the legal system governing labour and other general areas. The change process includes; Initial problem identification where the initial problem is identified Obtaining data relating to the problem through different methods of data collection Problem diagnosis to understand the roots of the problem Action planning; this involves strategically having plans for solving the problem Implementation which involves application of the problem solving techniques to the problem Assessment of the consequences and learning from the process and giving feedback to other interconnected individuals and steps Organizational Environment Management environment refers to forces influencing organizational activity and management policies from within and outside the organization. The internal environment refers to the internal resources, activities and events of the organizational members. The stakeholders depending if it is a profitable or non profitable organization have a direct and specific impact upon organizational operation, the general environment especially the patients affect the organization. My strategy to solve the problem will have a social, cultural, economic, political impact on the agency. III. Evaluation Today the notion of total quality management means that the total organization is committed to quality. Total quality management means a total effort towards meeting customer needs and ensures selection by planning for quality. This can be easily evaluated by the outcomes of the staff members in accordance to the expected results. My plan would have work if the results are as per my plans and all the other problems are resolved. This is by ensuring there are no recurrent clinical problems and the clinic operates efficiently. Barriers Staff resistance to change is as a result of selective perception, fear of unknown, organizational culture and custom, anticipated inconveniences and probably economic factors. In addition the cost of analyses and making these changes is high and the organization may consider the cost outweighing the benefits. Also, the time required to solve the problems, making changes and coming up with a new plan may be too much and the organization may decide to ignore the problems. Furthermore there may be circumstances where the project will fail land this may lead to abandoning the project that was to incorporate change. In addition there can be changing priority and another plan has to be developed. IV. Summary In summary a leader should employ aspects of a good and effective leader. By applying the different leadership style that is autocratic, bureaucratic, and democratic and laissez fair, a leader should ensure that he is competent enough. Management is a social process entailing responsibility for the effective and economical planning and regulations of the operations of the enterprise, in fulfillment of the given purpose. Also the manager should ensure that he applies the principle of management especially scientific management and art management. There is still a sense of art in all management and in intuition is a very useful guide. Nobody will say that book learning will make successful manager. The importance fear of human relations with its psychological contacts is often a matter of personality more than procedure .Nursing management will thus involve incorporating all the principles and functions of management in order to ensure effective work is done and incorporating leadershi p style to motivate and cooperate with other staffs. Issues in Youth Offending Sentencing
Issues in Youth Offending Sentencing Part B Fundamental principles/ important sentencing Instructions We are uncertain whether to treat young offenders as children requiring help and guidance or as morally responsible agents who deserve to be punished (Smith, 2005). Finding the balance between the two may be the answer. Many different jurisdictions have different procedure for dealing with juveniles then adults. These typically include diverting some young offenders from criminal justice process, a juvenile or youth court, and scope for this court to prescribe training, education, counselling, supervision, medication, and restoration, either instead of punishment or in addition to it (Smith, 2005). The governing principle for sentencing will be (rehabilitation). This means every possible avenue will be explored before giving a young person a custodial sentence. In ensuring this remains at the forefront of sentencing judges should use this outline when sentencing a young person. Although Rehabilitation is the main focus of this youth justice system, accountability, (Add something more here) â⬠¦.. are also important factors in sentencing. In accordance with the suggestions from Smith (2005) this outline of sentencing principles and instructions set out for police officers, prosecutors and courts for sentencing youth in accordance with the Rehabilitation main principle. Mental health and victim impact statements In all cases involving youth a mental health assessment must be made because youth in the juvenile justice system experience substantially higher rates of mental health disorders than youth in the general population; a high percentage of youth in the juvenile justice system have a diagnosable mental health disorder; it is safe to estimate that at least one out of every five youth in the juvenile justice system has serious mental health problems; and many of the youth in the juvenile justice system with mental illness also have a co-occurring substance abuse disorder. (Cocozza Skowyra, 2000). This comes about after the Ashley Smith case, a teenage girl who killed herself while in custody while guards watched (Advocate, 2008). Also a victim impact statement, if provided will be looked at and considered when sentencing a youth Reduce the use of custody Reduce the number of custodial sentences. The youth justice system should reserve its most serious interventions for the most serious crimes (Barnhorst, 2004). Canadian laws have always allowed, or encouraged, discretion in responses by police and other to offending (Doob Sprott, 2004). This being said police officers and judges, and prosecutors will have the desertion to divert a young person out of the system and use an informal way. Police and prosecutors will have the following options when dealing with a young person: Taking no further action, informal warnings, cautions, and referrals to a community program or agency, and extrajudicial sanctions (Barnhorst, 2004). Extra judicial measures should be used if they are adequate to hold the youth accountable for his/her offending behaviour and may be used if a youth has previously been dealt with by extra judicial measure or has previously been found guilty of an offence (Barnhorst, 2004). First time non-violent offenders should be held accountable outside of the youth court. (Barnhorst, 2004). Accountability Hold the youth accountable for their actions. A sentence should hold the youth accountable for their actions in the least invasive way possible (Smith, 2005). In England there has been a shift over the past 15 years towards a new emphasis on an efficient and prompt response to youth offending (Smith, 2005). Youth should have their hearing/trial/sentences done within a reasonable amount of time in order to hold them accountable for their actions (Smith, 2005). To hold a youth accountable in a fair way for the offence he/she committed, courts should impose just sanctions that will hold the youth accountable and have meaningful consequences and measures that will promote the rehabilitation and reintegration of the youth into society (Barnhorst, 2004). Sentencing For many sentences we suggest that Restorative type programs be used instead of incarceration. The programs found to be most successful are those that directly address behaviour problems, using social learning approaches, teaching social and interpersonal skills as well as helping young people to perceive and think about their own and other peopleââ¬â¢s behaviour in a different way (Smith, 2005). Interventions with offenders in the community tend to have greater effects than those with offenders in institutions; these findings firmly establish that working with young people, especially using cognitive behavioural approaches based on social learning theory, can change their behaviour (Smith, 2005). There is a program in Lanark County in which youth who are facing barriers to employment can participate in this 6 month program thatââ¬â¢s runs 5 days a week from 9 a.m. to 5 p.m. This program called Skills Link sets youth in the community offering training in many different areas of employment barriers, they youth are giving employable skills and are also given an allowance equal to the province minimum wage when they participate (Falls, 2014). A program such as this could help a youth who has committed a crime because of not being able to provide for themselves or their family and resort to theft or some kind of measure like that. The maximum sentence that can be imposed for a youth is 3 years. This sentence should be used only in extreme violent cases such as violent assault, sexual assault, murder, homicide etc. No youth should be sentenced as an adult in any circumstance. On top of a custodial sentence a judge may issue a probation period of no longer than 2 years. Should a youth become an adult while in custody the courts should re-visit the case and consider the youth and what he/she has done since being sentenced and determine if the young adult should continue their sentence in a minimum security setting within the adult system. Overall judges should take into account all factors and have discretion when sentencing youth within the guidelines outlined above. Part C: Case Studies CASE 2 Peter and John are angry at another student (Todd) for ââ¬Å"rattingâ⬠on them about smoking weed on school property. They decide to get even with him and wait in a stairwell for him that is adjacent to his locker. When he arrives they punch him several times, when he falls to the ground, Peter kicks Todd three times in the face, breaking his nose. John steals his IPod which had fallen to the ground during the fight. The principle hears the commotion; the youths are caught and the police called. The boys are 15. In this case the police should refer Peter and John to a program for drug use, anger management and counselling. Todd should also be giving the option for counselling should this have a large impact on his schooling and/or life. Todd should write a victim impact statement for Peter and John to read and understand how this has affected Todd. John should have to pay/replace/give back the IPod that he stole. Once the boys have completed the programs/referrals the police should drop the charges completely. Should this be something Peter and John have a history of fighting/stealing more invasive measure should be used. This could include probation for a year with set check in dates and times with a youth counsellor/ probation officer. In this case a mental health assessment would be done and the programs the youth attend would reflect what was found in the mental health assessment (i.e. address underlying issues of their behaviours). This method should only be used if the two boys have a lengthy history of fighting/ stealing. Case 4 A young male (Bob Webren), 17 years of age, attempts to rob a convenience store with three of his friends. During the robbery, the 50 year-old owner of the store emerges from the storage room with a baseball bat and begins to beat one of Bobââ¬â¢s friends. Bob comes to the rescue of his friend and, during a struggle, stabs the owner in the stomach. The four young adults then flee the scene with $400.00 in cash. The store owner later dies in hospital from his wounds. Bob is eventually charged with armed robbery and second degree murder. During his trial, it is disclosed that Bob comes from a very poor family and is currently living on social assistance. He has no previous criminal record. School transcripts reveal that he had been doing very well in school until he was kicked out of his motherââ¬â¢s home and started to hang out with the ââ¬Å"wrong crowdâ⬠. He argues that he only recently began to engage in robbery in order to provide financial support for his 13 month-old son that he fathered as a result of a common-law relationship. Bobââ¬â¢s legal aid attorney ask that these factors be considered during sentencing. In this case Bob the judge should consider the circumstances that lead Bob to the crime he committed. Also a mental health assessment would be done in order to assess the different areas in which Bob needs help. The store ownerââ¬â¢s family should write a victim impact statement so Bob understand the extent of the choices he made and how those choices affected others. The maximum sentence that should be giving is 2 years in jail and 1 year of probation. While in custody Bob should be allowed to see his family and work. A program like Skills Link, mentioned above, would be beneficial to Bob and could lead to a job when he finished his sentence. Other programs may be useful as well and can be decided by court staff at the time of sentencing, based on the mental health assessment, the level of crime and the remorse shown as well as the specific conditions in which Bob finds himself. If Bob has good behaviour and does the required programs he could serve 9 months ââ¬â one year and the rest of the time on probation. Counselling should be offered to Bob in order to discuss underlying issues and the outcome of his sentence and/or court procedures. If Bob serves his whole sentence then he will spend 1 year with a youth worker who will check in with him. Unlike probation Bob would not have to follow any specific guidelines, but the worker would be available to work with Bob should he have any issues while transitioning back into the society he committed the crime in. Should after the year/ when Bob becomes an adult, he could be transferred, at his request or by the request of his youth worker get a adult worker or outreach centre he could go should some new issue arise. Cardinal Richelieu :: essays research papers
Cardinal Richelieu Cardinal Richelieu was born Armand Jean du Plessis in Paris in September of 1585. The name Richelieu came from the name of his family's estate. The du Plessis' were considered minor nobility and Armand's grandfather, Louis, secured their place in court through marriage to Francoise de Rochechouart, an important family at the time. Louis died young and left five sons, the second oldest of whom, Francois, was Richelieu's father. Francois also died young, leaving his family in dire financial straits due to some poor investments. As a child, Richelieu was sickly and unfortunately would suffer from various maladies for the rest of his life. Armand was extremely intelligent and at the age of nine was sent to College de Navarre in Paris. Originally, Armand was to have had a military career and his older brother Alphonse was to have a religious life, but Alphonse suffered mental problems so, at the age of seventeen, Armand began to study theology seriously, in order to keep the Bishopric in the family. Armand's mother had fought hard for this title and would not let it go easily. He took to his religious studies easily and because of his health problems was ideally suited to this life. In 1606 then Abbe Armand de Richelieu was appointed Bishop of Lucon and in 1622, Pope Gregory appointed him a Cardinal. Like his grandfather and father before him, serving the monarchy was very important to Richelieu. To this end he allied himself with Marie de Medici, the queen mother, and was appointed to the court as Secretary of State to foreign affairs in 1616. This position did not last long as Marie's favorite, Concino Concini, was assassinated; this caused a falling out between mother and son. The king, Louis XII, had decided to take a more direct hand in government at his time. For a time Richelieu was in disgrace but then king and his mother soon reconciled, which was good news for Richelieu. He was made Prime Minister under Louix XIII in 1624. He was dedicated to the supreme authority of the crown. At the time, there was political corruption galore, an independent nobility and problems with the Protestant Huguenots. Richelieu saw all of these things as impediments to his goals and through coercion, manipulation and oppression, set about changing things. In 1628, he defeated a Huguenot rebellion and although they were banned from military service, he allowed them to practice their religion.

I Wandered Lonely as a Cloud :: Literary Analysis, William Wordsworth
Nature is often a focal point for many authorââ¬â¢s works, whether it is expressed through lyrics, short stories, or poetry. Authors are given a cornucopia of pictures and descriptions of natureââ¬â¢s splendor that they can reproduce through words. It is because of this that more often than not a reader is faced with multiple approaches and descriptions to the way nature is portrayed. Some authors tend to look at nature from a deeper and personal observation as in William Wordsworthââ¬â¢s ââ¬Å"I Wandered Lonely as a Cloudâ⬠, while other authors tend to focus on a more religious beauty within nature as show in Gerard Manley Hopkins ââ¬Å"Pied Beautyâ⬠, suggesting to the reader that while to each their own there is always a beauty to be found in nature and natureââ¬â¢s beauty can be uplifting for the human spirit both on a visual and spiritual level. Wordsworth and Hopkins both present the reader with a poem conveying the theme of nature. Nature in its variety be it from something as simple as streaked or multicolored skies, long fields and valleys, to things more complex like animals, are all gifts we take for granted. Some never realize the truth of what they are missing by keeping themselves indoors fixating on the loneliness and vacancy of their lives and not on what beauty currently surrounds them. Others tend to relate themselves more to the fact that these lovely gifts are from God and should be praised because of the way his gifts have uplifted our human spirit. Each writer gives us their own ideals as how to find and appreciate natureââ¬â¢s true gifts. In ââ¬Å"I wandered Lonely as a Cloud,â⬠William Wordsworth accomplishes his ideal of nature by using personification, alliteration, and simile within his poem to convey to the reader how natureââ¬â¢s beauty uplifts his spirits and takes him away from his boring daily routine. Wordsworth relates himself in solidarity to that of a cloud wandering alone, ââ¬Å"I wandered lonely as a cloudâ⬠(line 1). Comparing the cloud and himself to that of a lonely human in low spirits of isolation, simultaneously the author compares the daffodils he comes across as he ââ¬Å"floats on high oââ¬â¢er vales and hillsâ⬠(line 2) to that of a crowd of people dancing (lines 3-6 and again in 12). Watching and admiring the dancing daffodils as he floats on by relating them to various beauties of

Free Affirmative Action Essays - Affirmative Action is Discrimination :: affirmative action argumentative persuasive
Affirmative Action is Discrimination Affirmative action is a plan designed to end discrimination by guaranteeing minorities will be hired, regardless of race or gender. While our country hires such groups based upon these guarantees, the qualifications of such people are occasionally overlooked. Many believe that affirmative action is a very effective plan; however, the population which opposes such action frequently includes people of various minorities, as well as many others who have been wronged by this plan In several cases, this plan causes minorities to be perceived as being under-qualified when hired; in addition, it also causes a new minority, the white male. Our government must acknowledge the fact that affirmative action is not putting an end to discrimination; in all actuality, this plan has succeeded in creating new minorities, and more reasons for discrimination. Affirmative action frequently causes qualified employees to be looked down upon because some believe them to be "affirmative action hires". Two of my female relatives are currently on the police force; as a result, I have encountered many discriminatory comments pertaining to their positions. The first remark I usually receive suggests that they were hired for their position solely based on gender. Another comment which I usually receive is, "Well, being a woman probably didn't hurt their resume." Both of my relatives are very good at their jobs; one was even on the popular television show, Cops. Neither of them are "wimps", yet most males look down upon them as being hired because of affirmative action. This type of criticism is received by many minorities holding good jobs, whether they are qualified or not. To quote William Reynolds, assistant attorney general in the civil rights division: In many cases, affirmative action takes away from legitimate minority success. People look at the black banker downtown who has made it on his own and say, "He got his job because of affirmative action." Or, an employer hires a few talented minority people who would have succeeded anyway and says, "Those are my affirmative-action hires." (26) In this particular case, affirmative action may, or may not, have been the reason for hiring, yet that is what most perceive.

Chinese Philosophy and Poetry Essay
Chinese Philosophy and Poetry One of the most prevalent beliefs of the Chinese philosophies is that men are born good. People are naturally good unless they fail to develop their feelings and senses. Confucianism teaches that a lack of knowledge can be the cause to evil. In Poem 238, a woman named Chiang Yuan gave birth to the human race by sacrificing and praying to God. She bore her child easily because she sought after blessings from God. Confucianism teaches that good things will come to those who are good and do good. A. N. Whiteheadââ¬â¢s quotation of a Cambridge vicar says, ââ¬Å"For well-conducted people, life presents no problems. â⬠The mother in the poem seemed to be well-conducted and therefore she was blessed with a painless, easy childbirth. It says that God gave her ease and blessed her because he was pleased with the sacrifice and prayer. The poem paints a picture of how even the animals protected the baby. This might be because of their view of being born flawless and without evil. This baby was protected by the animals because there was no evil in him. Hou Chi, the baby boy, grew up to be a wise man and continued to be blessed and prospered through his crops and farming. He would be considered to be the ââ¬Å"superior manâ⬠because of his moral wisdom and his ability to tell right from wrong. Because he lived by his motherââ¬â¢s example and gave sacrifices to God, good things came to him. The power of moral example is strongly shown here. His mother first taught him the importance of sacrifice and prayer and through that, he learned to do the same and show respect and fear God. Another philosophy is the importance of filial piety and reverence. Parents are revered because they give life to their children and sacrifice much for them. The child brought honor to his mother by keeping her religious traditions. God was pleased by his actions and blessed him his entire life. This is a very ideal form of what a man can be like, but it is very unrealistic. If man were actually born good, then evil would not have such a major influence and affect everyday lives.
